It passes through a few steps first: the application system, a recruiter, and then the hiring manager.\n\nEach step looks for something different. Once you understand that, resume advice starts to make more sense. You can stop guessing and start asking a better question: where is my resume getting stuck?\n\n---\n\n# Hiring as a Funnel\n\nHiring works like a funnel. Many people apply. A smaller group gets reviewed by a recruiter. Fewer are sent to the hiring manager. Fewer still are invited to interview. In the end, one or two people may get an offer.\n\nThat does not mean hiring is perfectly fair or perfectly organized. It is not. Roles change, budgets shift, interviewers disagree, and good candidates can be missed. But most companies still follow the same basic flow.\n\nThe first step is usually an applicant tracking system, often called an ATS. This is the software companies use to collect resumes, store applications, and help recruiters search through candidates.\n\nThe second step is the recruiter screen. The recruiter looks for signs that you are a reasonable match for the role. They are usually checking the basics first: skills, job titles, recent experience, seniority, location, work authorization, and anything the hiring team has marked as required.\n\nThe third step is the hiring manager review. This is where the person responsible for the role asks a deeper question: can this person do the work my team needs done?\n\nAfter that comes the interview process. At that point, the resume has opened the door. The company now checks whether your experience, judgment, and communication match what the resume suggested.\n\nThe same resume is judged by different readers for different reasons. The ATS needs clean, searchable text. The recruiter needs to see the match quickly. Text that parses cleanly can still read as a weak match, and a resume that matches on keywords can still feel thin to the manager who reads it last.\n\nThis is why a resume can fail for different reasons. A beautiful resume can be hard for software to read. A keyword-heavy resume can get recruiter attention but still feel thin to a hiring manager. A strong resume can also lose out because the role changed, another candidate had a referral, or the company filled the job internally.\n\nYou will not always know exactly what happened. Most companies do not give useful feedback. But if you look at several applications together, patterns usually appear.\n\n---\n\n# What Each Stage Looks For\n\n### What the ATS is doing\n\nWhen you submit your resume through a job portal, the ATS stores your application. It may also parse your resume into fields such as name, email, phone number, skills, job titles, employers, and dates.\n\nThe ATS is not usually an independent robot rejecting people on its own. In most hiring processes, the bigger issue is simpler: your resume may parse badly, use different terms from the job posting, or fail to show up clearly when a recruiter searches.\n\nFor now, think of the ATS as the first readability check. Your resume needs to be easy to parse, easy to search, and free of formatting choices that hide important information.\n\n### What the recruiter screen looks for\n\nA recruiter is usually moving quickly. They may be handling several open roles, each with many applicants. On the first pass, they are not studying every bullet point. They are looking for obvious fit.\n\nThey are usually asking:\n\n- Do you have the main skills this role requires?\n- Is your recent experience close to the job?\n- Does your seniority look about right?\n- Are there any clear blockers, such as location, work authorization, compensation range, or a required credential?\n\nIf those answers are easy to find, the recruiter is more likely to keep reading. If they have to search hard for basic information, many will move on.\n\nThis does not mean you should overload your resume with keywords. It means the real match should be easy to see.\n\n### What the hiring manager review looks for\n\nHiring managers read differently from recruiters. They are not only checking whether your resume matches the job description. They are asking whether it is worth spending interview time with you.\n\nThis is where vague bullets start to hurt. A line like \"worked on backend services\" may tell the recruiter what category you belong in, but it does not tell the hiring manager much.\n\nA hiring manager looks for evidence:\n\n- What kind of work did you actually do?\n- How much ownership did you have?\n- What systems, products, customers, or teams were involved?\n- What changed because of your work?\n- Does the scope match the level of the role?\n\nYou do not need to make every bullet dramatic. In fact, overblown claims can work against you. The best bullets are usually specific, calm, and believable.\n\n### What the interview loop decides\n\nOnce you reach interviews, the resume has done its first job. It got you into the conversation.\n\nThe interview process then tests whether the resume holds up. Depending on the role, that may include recruiter calls, technical interviews, system design, portfolio reviews, case studies, behavioral interviews, or manager conversations.\n\nAt this stage, the resume still matters. Interviewers may use it to choose questions or dig into past work. But your answers now carry the weight. The company is no longer only asking what you have done. They are trying to understand how you think, communicate, solve problems, and work with others.\n\n### Use your application pattern as evidence\n\nOne rejection tells you very little. Ten or twenty applications can tell you much more.\n\nIf you rarely hear back at all, the problem may be near the top of the funnel. No response usually means the top of the funnel needs work. A first call that goes nowhere points to positioning or a blocker. Submissions without interviews usually mean the resume lacks depth.\n\nThese are not perfect diagnoses. Hiring is messy. But patterns are still useful because they tell you where to look first.\n\n### Spend your effort where it matters\n\nDo not spend three evenings adjusting margins if recruiters are not finding the right skills on your resume. Do not keep adding keywords if hiring managers are already seeing your resume and passing because the experience feels too vague.\n\nImprove the stage where you are losing momentum.\n\nFor many candidates, the best early improvements are simple:\n\n- Use a clean, single-column layout.\n- Put your target role and strongest relevant skills near the top.\n- Use the same common terms the job posting uses, as long as they are true.\n- Make your recent experience easy to scan.\n- Write bullets that show real work, not just responsibilities.\n\nThis is basic advice, but it is close to how resumes usually work in real hiring.\n\nSome employers also use AI tools to summarize resumes, compare applications with job requirements, or help recruiters sort large applicant pools. These tools vary a lot. They do not change the basics. Clear structure, honest role-specific keywords, and concrete experience still matter.\n\nThe funnel below shows one realistic example for a popular role at a large company. The numbers are not rules. They can change sharply by company, role, market, seniority, referral status, and timing. The point is that most applicants leave the process before a hiring manager studies their experience closely. Small improvements across the funnel can create a much better result.\n\n---\n\n# What Goes Wrong\n\nEach error below sends your effort to the wrong stage of the funnel: polishing design when parsing is fine, or rehearsing interviews when the resume is not producing calls. The fix is to spend your time on the filter that is actually stopping you.\n\n- **Assuming one person reads the resume carefully from top to bottom.** In reality, your resume may be handled by software, recruiters, and hiring managers before an interview ever happens.\n- **Overvaluing visual design.** A polished template can still hurt you if it uses columns, graphics, unusual fonts, or a layout that hides important information.\n- **Hiding the strongest evidence.** Recruiters make quick first-pass decisions. Your target role, core skills, and most relevant recent experience should be easy to find.\n- **Blaming every silence on the ATS.** Sometimes parsing is the issue. Other times the role was paused, filled internally, flooded with applicants, or simply not as strong a match as it seemed.\n- **Thinking a referral skips the process.** A referral can help you get attention, but the resume still has to make sense to the recruiter and hiring manager.\n- **Practicing interviews before you are getting interviews.** Interview practice matters, but if your resume is not producing calls, fix the funnel first.\n- **Using keywords without proof.** Keywords may help your resume surface, but hiring managers still need concrete bullets that show what you actually did.","pageType":"job-search"}
